How benefits affect employer payroll costs
Every dollar that moves from FICA-taxable wages into a qualified FICA-excluded benefit generally reduces the employer's 7.65% FICA on that dollar (the 6.2% Social Security portion applies only below the annual wage base). The effect scales with participation: the more eligible employees who enroll and elect, the larger the aggregate effect.
That is also why headcount alone does not predict results. Eligibility, actual elections and wages all matter.
Tax-efficient benefit strategies to evaluate
- Adopt or expand a Section 125 cafeteria plan so employee premium shares and eligible elections are pre-tax.
- Offer a health FSA or pair an HSA-eligible health plan with pre-tax HSA contributions.
- Offer dependent care assistance for working parents.
- Communicate benefits clearly — a benefit employees do not understand does not help retention or participation.
- Coordinate the structure with payroll, benefits broker, CPA and counsel before launch.
The retention side of the equation
Pre-tax benefits can increase take-home value for employees without a matching increase in wage costs, which is one reason they are part of many retention strategies that go beyond pay raises.
